摘要: 目的:探讨制药企业社会责任履行对员工组织承诺及员工绩效的影响和作用机制,为促进制药企业更有针对性地履行社会责任提供参考。方法:参考相关文献设计调查问卷,对13个省(市)的15家制药企业进行调查,并基于社会交换理论构建“制药企业社会责任-员工组织承诺-员工绩效”关系理论模型,进而采用相关性分析、回归分析和中介效应检验方法,结合调查所得数据进行实证研究。结果:共发放问卷150份,回收有效问卷121份,有效回收率为80.67%。所设计的调查问卷信度、效度均良好。分析结果表明,所构建的理论模型中除假设H1-2、H2-2外其余各项假设均可获得支持。其中,制药企业履行员工责任和行业发展责任能够对员工任务绩效和关系绩效产生正向影响(显著性水平0.05或0.01);制药企业履行员工责任和行业发展责任能够对员工组织承诺产生正向影响(显著性水平0.01或0.1);员工组织承诺能够对员工任务绩效和关系绩效产生正向影响(显著性水平0.01);并且员工组织承诺在制药企业社会责任履行与员工绩效之间起到部分中介作用。结论:制药企业履行社会责任能直接促进员工绩效提升,并能通过员工组织承诺间接促进员工绩效提升。
ABSTRACT: OBJECTIVE: To explore the effect and mechanism of the social responsibility of pharmaceutical enterprises on organizational commitment and employee performance, and to provide reference for promoting the pharmaceutical enterprises to fulfill their social responsibility. METHODS: Referring to the relevant literature, questionnaire was designed to investigate the 15 pharmaceutical enterprises in 13 provinces (cities), “pharmaceutical corporate social responsibility-organizational commitment-employee performance” relationship theoretical model was constructed based on the social exchange theory, correlation analysis, regression analysis and mediation effect test method were combined with the data for the empirical research. RESULTS: Totally 150 questionnaires were sent out, 121 were effectively received with effective recovery of 80.67%, and the reliability and validity of the designed questionnaires were good. The analysis results showed that all the hypotheses can be supported in the theoretical model except for the hypothesis H2-2 and H1-2. Among them, the pharmaceutical enterprises to fulfill their responsibility and responsibility to the development of the industry had a positive effect on employees’ task performance and relationship performance (significance level 0.05 or 0.01); pharmaceutical enterprises to fulfill their responsibility and responsibility to the development of the industry had a positive effect on organizational commitment (significance level 0.01 or 0.1); organizational commitment had positive effect on employees’ task performance and relationship performance (significant level 0.01); and organizational commitment played partial mediating effect between the pharmaceutical enterprises to fulfill social responsibility and employee performance. CONCLUSIONS: Pharmaceutical enterprises to fulfill their social responsibility can directly promote the improvement of employee performance, and it also promotes employee performance indirectly through employee organizational commitment.
